Not after a bad manager or a toxic unit. Within the first twelve months. Before they’ve even found their footing.</p><p>I’ve spent over 20 years in healthcare talent acquisition, and I can tell you — this isn’t new. But it is getting worse. The 2026 State of Nursing Survey just dropped, and after three consecutive years of improvement, the data reversed. Job satisfaction fell eight percentage points in a single year. Forty-three percent of nurses say they’re likely to leave the bedside in the next twelve months. Nearly 1 in 4 say they may leave the profession entirely.</p><p>We are not in recovery. We are at a crossroads — again.</p><p>So let’s talk about what’s actually happening to new nurses, why they walk, and what you can do about it if you’re the one sitting in that first year right now.</p><p><strong>The Gap Nobody Prepares You For</strong></p><p>Nursing school teaches you the science. It does not teach you the chaos.</p><p>The transition from student to practicing nurse is one of the most psychologically brutal professional shifts that exists. You go from a supervised, supported learning environment to being the person of record — the one responsible — often on a short-staffed unit, with a preceptor who is stretched thin, managing her own full patient load while trying to answer your questions.</p><p>The learning curve is vertical. The emotional weight is immediate. And the support? Too often, it’s inconsistent at best and absent at worst.</p><p>New nurses don’t quit because they don’t love nursing. They quit because the environment they walked into didn’t match the calling that brought them there.</p><p><strong>The Real Reasons They Leave</strong></p><p>The data is clear and the reasons are consistent across every major workforce study: <strong>stress and burnout, unsustainable workloads, chronic understaffing, and feeling invisible to leadership.</strong></p><p>Seventy-nine percent of nurses report time lost to unproductive, duplicative charting. Nurses who spend three or more hours per shift on documentation report burnout at more than double the rate of those who spend under an hour. That’s not just inefficiency — that’s a direct pipeline to the exit door.</p><p>And then there’s the human side. Only 19% of nurses under 35 feel their organization genuinely cares about their well-being. When you’re new, when everything is hard, and you look up and realize leadership doesn’t see you — that’s when the résumé gets updated.</p><p><strong>How to Stay — and Stay Strong</strong></p><p>If you are in year one right now, I need you to hear this: the difficulty you are feeling is not a sign that you chose wrong. It is a sign that you are in the hardest phase of one of the most demanding professions on earth. <strong>It gets better. But you have to fight for yourself while it does.</strong></p><p>Here’s what I want you to do:</p><p><strong>Find your person.</strong> One mentor. One preceptor. One colleague who has been through it and came out the other side. That relationship is a lifeline — build it deliberately.</p><p><strong>Name what is hard.</strong> Don’t perform fine when you aren’t. Talk to your charge nurse, your manager, your EAP. The nurses who stay are not the ones who had it easy. They’re the ones who asked for help early.</p><p><strong>Protect your why.</strong> You did not survive four years of nursing school, NCLEX, and orientation to disappear quietly. Write down why you became a nurse. Read it on the hard days. Your patients need the nurse you are becoming — not a burned-out version of the one you almost were.</p><p>The system has work to do. Leaders, health systems, and hospital executives — you know who you are, and you know what needs to change. But to the nurse in year one reading this right now: <strong>you are not a statistic. And not in a slow, gradual way. In a loud, data-backed, you-need-to-pay-attention way.</p><p>This week on Nursing Matters, I broke down five stories that — on the surface — look like separate news items. But underneath? They are all telling the same story: the nursing workforce is under pressure from every direction at once. And the nurses who understand what’s happening will be the ones who come out ahead.</p><p>Here’s what we covered — and why it matters to you.</p><p><strong>The NCLEX is getting harder again.</strong> Pass rates dropped in 2025 for the first time since the Next Generation NCLEX launched in 2023. This is not a crisis. But it is a warning. Fewer nurses passing licensure means a tighter pipeline — at the exact moment the workforce shortage is deepening. If you are an experienced nurse, that is leverage you may not be fully using. If you are a nurse educator, the data is calling you to invest in clinical judgment development, not just test prep.</p><p><strong>Health equity is now a licensing requirement.</strong> The NCSBN updated the 2026 NCLEX blueprint, and health equity is officially a codified nursing competency starting April 1st. Unbiased, equitable care regardless of a patient’s culture, identity, or background is no longer aspirational language. It is the floor. Organizations that treat this like a checkbox are going to fall behind — fast.</p><p><strong>Virtual nursing is working. But not for the reason most people think.</strong> The operational data is impressive. But the number that stopped me? Nearly eight in ten nurses at one health system said virtual nursing makes them more likely to stay. In a retention crisis, that is the only number that matters. This is not a technology story. It is a workforce strategy story — and leaders need to hear it that way.</p><p><strong>Health systems are finally investing in nurses like the strategic assets they are.</strong> Loan repayment programs. Scholarship endowments. Fellowships opened up nationally. The market correction is here. But before you sign anything — read every single term. Investment in nurses is good. Signing away your mobility without understanding the fine print is not.</p><p><strong>Congress wants to pay nurse preceptors.</strong> The PRECEPT Nurses Act would provide a $2,000 federal tax credit for nurses who train the next generation. It is a start. But my message to preceptors is this: don’t wait for legislation to validate what you are already doing. If your organization is not recognizing your precepting in your pay, your review, or your advancement pathway — that is a conversation you need to have now.</p><p>After the news, we go deep on career development — specifically, how to have the advancement conversation your manager is not going to initiate for you. I give you the exact scripts, the framework, and the mindset shift that makes the difference between nurses who wait to be noticed and nurses who build careers on purpose.</p><p>And in The Recruiter’s Truth segment, I pull back the curtain on what happens on the other side of your application — because after 20+ years in healthcare talent acquisition, I know exactly what recruiters are looking for.
